Give broader responsibility the support it needs.

Changing how work is organized changes what people need to know, decide and do. Learning and development help shape that design from the start, alongside the workflow and the systems.

Understand the capability before assigning the role.

What does the result require? What knowledge and judgment do people already have, and what would they need to develop? A broader role needs suitable authority, access, tools and specialist support as well as education.

Our learning and development specialist brings a master's in education and SHRM certification to shaping responsibilities, relevant education, coaching and supported practice with your people.

Let employees help design the change.

The people doing the work explain its exceptions, challenge proposals and test whether an arrangement is practical. Their experience can change responsibilities, the workflow and the system itself.

For substantial redesign, document consequences for affected employees and evaluate credible development and redeployment options with them.

Make practice part of paid work.

Agree learning time, coaching, resources and funding, with named owners. Give people representative attempts at the underlying work as well as the assistance, including decisions and exceptions.

If the necessary participation or support cannot be agreed, we rescope or defer the affected change.

Develop judgment through experience.

New and junior colleagues need access to foundational work with supervision and feedback. Experienced colleagues need supported practice when taking on unfamiliar responsibilities too.

After coaching, have the prepared person explain their sources, question an unsupported answer and choose the permitted next step without prompts from the coach. Record what they can demonstrate and where supervision must continue. Consequential decisions remain with an authorized person until the relevant capability is demonstrated.

Make development destinations credible.

Our starting strategy is to retain and develop people. An option needs actual responsibilities, learning support and someone accountable for making it possible. Record when suitable work has not been established; broader responsibility must not become several unsupported jobs.

Leadership retains employment, responsibility and compensation decisions. Development is part of the redesign, not a guarantee of a particular employment outcome.

Keep the working day manageable.

Compare expected work with available capacity, including review, coordination and interruptions. Agree which exceptions need attention and when incoming work must be limited. Examine any burden moved to a colleague or another team.

Examine who benefits.

Agree the intended business and employee benefits with leadership and affected people. Check what changes in practice, including employees' reported experience, opportunities to develop and time for customers or better work.

More output alone does not establish that people benefited.

How we work · Our operating philosophy

What would you like your people to become able to do?

Bring a real piece of work. We will discuss the result you want, what gets in the way and a sensible place to begin. Any paid work is agreed separately.
